Brilliant and Unconvinced: The Hidden Cost of Imposter Syndrome Among Underrepresented Scientists

Imagine completing a doctorate at a top-ten research university, publishing in peer-reviewed journals, and receiving a competitive postdoctoral fellowship — and still waking up each morning convinced that today will be the day someone discovers you were never supposed to be here.

This is not a hypothetical. It is the lived experience of a significant and largely unacknowledged portion of the STEM workforce — particularly among scientists and engineers from communities that have historically been excluded from these fields. We call it imposter syndrome, and while the term has entered common usage, its specific weight on underrepresented professionals remains poorly understood and dangerously underaddressed.

What We Mean When We Say "Imposter Syndrome"

First described by psychologists Pauline Clance and Suzanne Imes in 1978, imposter syndrome refers to a persistent internal experience of intellectual fraudulence in which high-achieving individuals fail to internalize their accomplishments and fear being exposed as less capable than others perceive them to be. Crucially, the phenomenon is not correlated with actual competence — it afflicts people who are, by any objective measure, performing at high levels.

Research published in the Journal of Behavioral Science suggests that up to 70 percent of people will experience imposter feelings at some point in their careers. But the frequency and intensity of those feelings are not evenly distributed. Studies consistently find that women, people of color, and first-generation college students report significantly higher rates of imposter syndrome than their majority-group peers — and that the psychological toll is correspondingly greater.

This is not a coincidence. It is a structural outcome.

When the Environment Confirms the Fear

For a white male scientist at a research-intensive university, imposter syndrome is a psychological distortion — an internal voice that contradicts the external evidence of belonging. For a Latina chemist or a Black physicist, that internal voice is often amplified by genuine environmental signals: a conference room where no one looks like you, a seminar where your questions are dismissed or talked over, a recommendation letter that praises your "determination to overcome obstacles" rather than your intellectual brilliance.

"The difference," argues Dr. Yolanda Ortega, a computational biologist and SACNAS member who received her Ph.D. from the University of Texas, "is that for many of us, the external world is not sending back the same reassuring signals it sends to others. We're not imagining the double-takes when we introduce ourselves as the principal investigator. We're reading the room accurately. And that accurate reading feeds the doubt."

This is what researchers increasingly call "stereotype threat" — the burden of being aware that one's performance may be evaluated through the lens of a negative group stereotype, which itself degrades performance and amplifies anxiety. The result is a compounding cycle: environmental bias generates self-doubt, self-doubt impairs performance, impaired performance confirms the bias, and the imposter voice grows louder.

The Paradox of Exceptional Achievement

One of the cruelest ironies of imposter syndrome among underrepresented scientists is that high achievement can actually intensify rather than relieve the condition. When a minority scientist earns exceptional accolades, they may attribute those outcomes to external factors — a lenient reviewer, a lucky experiment, a mentor's advocacy — while internalizing failures as evidence of their fundamental inadequacy. This asymmetric attribution pattern is well-documented in psychological literature and represents a direct inversion of the pattern observed in majority-group high achievers, who are more likely to credit success to ability and blame failure on circumstance.

"Every award I received, I thought: they needed a diversity hire for this category," recalls Dr. James Thornton, a materials engineer currently at a national laboratory in New Mexico. "It took me a decade to understand that thinking was a symptom of something the system had done to me, not a factual assessment of my work."

Strategies That Go Beyond "Believe in Yourself"

The popular advice to simply "own your success" or "fake it till you make it" is not only insufficient — it can be actively harmful, because it places the entire burden of correction on the individual experiencing a structurally generated condition. That said, there are evidence-based practices that genuinely help, particularly when combined with institutional change.

Narrative reframing, a technique drawn from cognitive behavioral therapy, involves systematically examining the evidence for and against imposter beliefs with the same rigor one would apply to a scientific hypothesis. When the "data" supporting the belief that you are fraudulent are examined critically, they rarely hold up.

Mentorship from scientists who share your identity is one of the most powerful protective factors against imposter syndrome. Seeing someone who looks like you operating with authority and confidence in a STEM space sends a corrective signal to the nervous system that no affirmation workshop can replicate. This is one of SACNAS's most vital functions — providing those living models of belonging.

Community disclosure — the act of naming imposter feelings within a trusted peer group — has been shown to reduce their intensity. Isolation allows the internal voice to go unchallenged. Shared acknowledgment breaks the cycle of shame and secrecy that sustains it.

Institutional accountability matters as much as individual strategy. When departments actively track promotion equity, when conferences design programming that centers underrepresented voices, and when mentors are trained to recognize the differential burden their students carry, the environmental conditions that generate imposter syndrome begin to shift.

Reclaiming the Narrative

Imposter syndrome in underrepresented STEM professionals is not a personal weakness. It is a predictable psychological response to a scientific culture that was not designed with those professionals in mind. Naming it clearly, addressing it structurally, and supporting one another through community — these are not soft interventions. They are essential science policy.

The researchers, engineers, and innovators who persist through imposter syndrome are not simply resilient. They are carrying weight that should not be theirs to bear alone. The scientific community owes them more than inspiration. It owes them the structural change that makes their brilliance the assumption, not the exception.
